Item The Subtle Dilemma: Software Professionals' Psychological Wellbeing in the Context of Micromanagement in Pakistan's IT Industry.(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2023) Mehak Zaheer; CIIT/SP20-RPM-008/LHR; Dr. Sadaf Ehsan; LHR TP 10005This study intent to examine the effects of micromanagement behavior, on the psychological well- being of software professionals’ in Pakistan’s rapidly growing IT sector. It also explores what role does emotional intelligence play in this relationship. In addition, examines whether, it assists in mitigating the impacts of micromanagement. This research idea is motivated by the need to analyze and explore how micromanagement affects employee psychological well-being in a dynamic and challenging work environment. The research analyzes the influence on employee health, work satisfaction, self-confidence, motivation levels, learning and growth and burnout. By utilizing a quantative-research methodology, an online survey questionnaire was distributed in different software houses to reach the target of 300 sample employees to gather their perspectives. The findings of this research contribute to existing studies on micromanagement, emotional intelligence and psychological well-being. These findings have implications for managers and organizations in the IT industry as they shed light on the impact of micromanagement on employee well-being and provide insights, into fostering a positive work environment that prioritizes employee’s mental health.Item Impact of Design Leadership on Organization Performance: Role of Emotional Intelligence and Employee Work Engagement(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2024) Ali Hamza; SP21-RPM-005; Dr. Ali Iftikhar Chaudhary; LHR TP 9416In this ever-evolving era of digitalization and globalization, organizations are always seeking ways to gain competitive advantage by brining innovation. Leaders in organizations are vital in bringing innovation and engaging employees to their work to increase productivity. Among other leadership styles, design leadership is one of novel topic that focus to use innovation among team to gain competitive advantage. Noticing this, this study investigates the relationship between design leadership (DL) and organizational performance (OP) in Pakistani SMEs, focusing on the mediating role of employee work engagement (EWE) and the moderating effect of emotional intelligence (EI). Employing the Resource-Based View (RBV) theory, it explores how DL enhances innovation and subsequently improves OP. The findings reveal a significant positive impact of DL on OP. Additionally, the study highlights that leaders' innovative behavior positively impacts various aspects of organizational performance, such as services, processes, and products. This underscores the importance of DL as a strategic resource for meeting customer needs and generating value. Despite its contributions, the study has limitations. It focuses solely on Pakistani SMEs, suggesting the need for future research to consider different countries to enhance generalizability. The use of a cross-sectional method also indicates that a longitudinal survey could provide a deeper understanding of how DL and innovation strategies influence OP over time. Furthermore, cultural context and the inclusion of employees' perspectives could offer more comprehensive insights. The study offers practical implications for SME leaders and policymakers. It provides empirical evidence on utilizing DL to drive innovation and improve performance. By prioritizing DL capabilities and fostering employee engagement, organizations can achieve superior outcomes. This research pertains to the information technology industry employees’ job crafting and organizational commitment. As the nature of the IT related projects is very stressful and demanding, the main purpose of our research is to investigate the impact of job crafting on organizational commitment of employees working in IT sector at different projects in Pakistan, moderation effect of emotional intelligence. The comprehensive framework of the study provides the better understanding and has addressed the vast spectrum of literature regarding the impact of “Job crafting” on employees’ commitment with moderation effect of “emotional intelligence”. A survey-based approach using a questionnaire was adopted to achieve the objectives of the study. 350 questionnaires were distributed after visiting the different companies and software houses. Due to COVID-19 pandemic a lockdown was imposed and all offices/projects were closed. So, we used the Google form and sent emails to employees working in different IT sectors of Pakistan. Our respondents were IT professionals working on different IT projects in Pakistan. Analysis have been done by correlation and regression analysis techniques. Moderation is checked by process of Andrew F. Hayes. Findings show that there is a significant relation between Job crafting, organizational commitment and emotional intelligence. Emotional intelligence significantly moderates the relationship between job crafting and organizational commitment of employees working at different IT sectors in Pakistan. Data was collected from IT professionals working in IT sector of Pakistan. Software SPSS version 23 was used to test the framework. The findings may help the development sector to implement these positive crafting behaviors to improve the organizational commitment of employees. Positive crafting of job is very important to enhance the organizational performance and commitment of employees and it has highest return on investment. It will help employees to work without stress and link them emotionally to their organizations and projects. There are some limitations of this study as it is done in only one sector, due to less time we used cross-sectional approach. In future other researchers may explore this model in other sectors. In future a qualitative study maybe conducted.
