Item Servant leadership, Empowerment And Follower Outcome: Insight from Higher Education Sector(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2017) Moazzam Latif; FA15-RMS-006; Dr Asma Imran; LHR TP 4774The primary objective of current study was to examine either the servant leadership is suitable for instruction. Study has examined that how servant leadership effect followers’ engagement, motivation, learning by considering the mediating role of follower empowerment. To achieve study objectives, effective methodology has been adopted. In order to meet the objectives of study data has been collected through questionnaire from 400 business graduates from different HEC recognize universities by using stratified random sampling technique. The results of the study have showed that servant teaching significantly and positively impact the students’ engagement, learning, motivation, and psychological empowerment. The findings also revealed that the relationship of servant leadership with follower learning, engagement, and motivation is significantly mediated by psychological empowerment. Result of the study also provides new insight to instructors who are seeking to develop learning environment that foster the students’ outcome.Item Impact of Team Knowledge Management, Problem Solving Competence, Interpersonal Conflicts on Project Performance(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2017) Haseeba Khadim; FA15-RPM-008; Dr Asma Imran; LHR TP 4772The current study has investigated the influence of team knowledge management on project performance through the mediating effect of problem solving competence and interpersonal conflicts of the team. The study explains that Information system development is a process of multiple problem solving which demands knowledge management of diverse knowledge resources. Team diversity causes interpersonal conflicts among team members, which are encouraged to promote creativity, innovation and team building. Data is collected by survey method from the sample of 187 information system project managers/team leaders, who were employed in software houses of the Lahore city. Hypothesis and mediation tested with the use of a second generation multivariate data analysis method called structural equation modeling. According to the results it has been confirmed, that problem solving competence and interpersonal conflicts mediates the effect of team knowledge management on project performance. Results of analysis supported the theoretical model. Based on resource base view and conflict theory, study affirms the importance of team knowledge management and impact of interpersonal conflicts on Information System Development project.Item Alternative Pathways through Which Employee's CSR Perceptions Influence Turnover Intention(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2018) Soorat Fatima; FA15-RmS-020; Dr. Zafar-Uz-Zaman Anjum; LHR TP 4872CSR literature, examining how employees’ organizational identification is influenced by organization’s CSR activities, have less considered different types of CSR and alternative mediation mechanisms of identification process . This study was aimed to investigate how perceived external CSR (initiatives for the welfare of external stakeholders) and perceived internal CSR (initiatives for the betterment of internal stakeholders i.e. workforce) affect employees’ organizational identification and how organizational identification rooted from these different pathways eventually affects employee’s turnover intention. We have considered social identity theory for analyzing these two different mechanisms by which external and internal CSR affect employee organizational identification. Our sample size was 300 and we received 211 useable responses from employees of banking sector. Data was analyzed using AMOS software. Hypotheses were tested using SEM. We found that CSR activities that are aimed for the welfare of external stakeholders (community and environment sub-facet of external CSR) boost perceived external prestige while CSR activities for employee well-being were found to have significant effect on perceived internal respect, both of which ,consequently, affected employees’ organizational identification. We further found that Organizational Identification from these two different roots have negative indirect effect on employee’s turnover intention.Item Temperature Anomaly: Evidence from South Asian Countries(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2018) Arslan Shaukat; FA15-RmS-009; Dr. Mian Sajid Nazir; LHR TP 4852This study inspects the relationship between extreme temperature and stock returns. Efficient market hypothesis proposed that investors are rational and stock prices represent all information so it is not possible to manipulate the market and earn abnormal returns. On the other hand, it has been observed that stock markets deviate (anomalies) and contradicts the rule of EMH. Among other anomalies, Temperature anomaly is said to have psychological impact on investor’s moods and emotions which in turn shape their investing behaviors. Studies of human moods and psychology has found that lower temperature can result in aggression whereas high temperature can lead a human to both aggression and apathy (Cao & Wei, 2005). Using GARCH methodology, the study will incorporate daily financial and temperature data from two South Asian cities and their respective stock exchanges, named as: Pakistan Stock Exchange situated at Karachi, Bombay Stock Exchange based at Mumbai. This comparative study is an effort to find the answer of whether temperature anomaly has an effect on the Stock returns based at the financial markets of South Asian countries.Item Effect of Innovative Culture and Person Organization Fit on Innovative Work Behavior: Mediating Role of Person Job Fit(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2018) Abdul Rehman; FA15-RMS-015; Dr. Zafar-Uz-Zaman Anjum; LHR TP 5203Due to advanced technology and competitive working conditions, innovation is considered to be a key for each organization. The association among person job fit, person organization has been well researched. . The current study aims to contribute in the literature by examining the effect of innovative culture and person organization fit on innovative work behavior and the mediating role of person job fit. While using convenient sampling, the data was collected from 5 organizations of beverage industry in Lahore division. We have collected the data from 300 employees of 5 organizations out of which 250 responded up to the mark and the remaining 50 were not fit for analysis. Results express that innovative culture positively affect the innovative work behavior and there is insignificant or no relationship exist between person organization fit and innovative work behavior according to data and these relationships positively mediated by person job fit. We discussed the implications of these findings for innovation theory and research, as well as for management practice.Item Impact of Risk Management Practices on Project Success: A Comparative study of Conventional and BOT Projects in Pakistan(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2018) Muhammad Ahsan; FA15-RPM-005; Dr. Sajid Nazir; LHR TP 5210With the growing demand of public infrastructure projects, it is necessary to clearly identify, evaluate and manage the risk associated with the project. The study of this thesis aims to identify and compare the best practices of risk management in build operate transfer projects and conventional projects. This approach also combines aspects of soft and hard skills. This methodological approach involves a literature review to underpin the conceptual framework and a survey to identify the best practices of risk management in build operate transfer projects and conventional projects in Pakistan by using structural survey form. It is a quantitative research. A self-administrated questionnaire comprising of two parts: closed ended questions were asked about gender, age, organization, service, employment type and project. Other variables taken and used within study are linked with 5 points likert scale so that the respondents could select them according to their experiences and attitude towards the variables. The data was analyzed based on sample survey forms collected from reputed companies of Pakistan such as NHA, FWO and NESPAK. The fieldwork involved interviews with project managers and the professionals working on build operate transfer and conventional projects. The total sample size comprises of 70 respondents and the sampling technique that is used is simple random sampling. Further-more data is analyzed by using independent sample t-test. The structural model presented herein provides a means for correlating the hard and soft sides of risk management understanding the best practices of risk management in build operate transfer and conventional projects in Pakistan. The results of the study reveal the best practices of risk management in conventional and BOT projects and its impact on the project success.Item Impact Of Corporate Governance On Capital Stractur(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2017) Aisha Javaid; FA15-RMS-014; Dr Sajid Nazir; LHR TP 4759This study contributes to the existing literature of capital structure by extending the empirical work on the established relationship between the corporate governance and capital structure by analyzing the mediating role of cost of capital. Using five major attributes of corporate governance i.e. board size, board composition, CEO/Chairman duality, managerial ownership and institutional ownership as explanatory variables and weighted average cost of capital as mediator, we attempt to analyze the implication of good governance practices on the effectiveness and value relevance of capital structure decisions. However, debt to asset ratio was used to measure the leverage ratio of the firm considered as the dependent variable of the present study. The sample for this study is 76 non-financial firms listed on the Pakistan Stock Exchange (formerly Karachi Stock Exchange) for the period of 2004-2015. The analysis of present study has been disintegrated at four levels. Firstly, we have studied the relationship between corporate governance and capital structure, secondly, the relationship between corporate governance and cost of capital, thirdly, the relationship between cost of capital and capital structure and lastly, the indirect effect of cost of capital in the existing relationship between corporate governance and capital structure as the mediator. As the data is cross sectional-time series, pooled and panel data analysis techniques (i.e. fixed effect and random effect) are used for inferential purposes, after performing regression diagnostics tests such as linearity, normality and heteroskedasticity. In order to choose between fixed and random effect model results, Hausman test was performed which is the indication of appropriateness of obtained results for interpretation. Our findings provide evidence for the explanatory power of corporate governance and the partial mediating role of cost of capital in determining the optimal capital structure. Additionally, we concluded that board composition, CEO/Chair duality and managerial ownership are significant in determining the capital structure decisions of the firm while, institutional ownership and board size are not significant in the financing decisions of the firm. Moreover, some ix conventional determinants of capital structure including tangibility and return on assets are also significant in deciding the optimal financial mix of the non-financial firms of Pakistan stock exchange.Item Investigating the Role of Leadership and Behavioral Intergration : An Ambidextrous Perspective of Project Teams(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2022) Qurratulain; FA15-PMS-008; Dr. Muhammad Ibrahim Abdullah; LHR TP 8322This study intends to examine the impact of transactional and transformational leadership on team members' ambidexterity, which involves mediation of team behavioral integration and moderation of environmental dynamism. The population of this study was software projects in Pakistan. Simple random sampling technique was applied to choose the software houses at the first level. After the extraction of the target software houses from the list, a convenience sampling technique was used on the second level to collect the respondents' data from project team members. After the data collection, specific statistical analysis techniques were applied to investigate the direct, mediated and moderated relationship between the variables of interest. The results drawn from this study are expected to increase the understanding of aspects of project team members' ambidexterity in software industry and to clarify the role of behavioral integration and environmental dynamism with predictors, i.e., transformational leadership and transactional leadership, and ambidextrous leadership. We expect this study will benefit the project teams in software industry who are in search of continuous improvements and up-gradation and require high levels of team integration with the risks involved in the industry because the role of a leader is crucial when setting up goals for their members. This study also elaborated the role of a project manager as a leader and its impact on team members' ambidexterity. The findings indicated that transformational and transactional leadership plays a role in improving the team member’s ambidexterity. Furthermore, ambidextrous leadership has greater impact on innovation; hence improve the team member’s ambidexterity.Item Examining Relationship Between Emotional Labor, Emotional Exhaustion and Organizational Commitment Through Anxiety, Pride in Work and Cultural Intelligence: Empirical Evidence from Hotel Sector of Pakistan(Library Information Services, COMSATS University Islamabad, Lahore Campus, 2021) Nazia Rafiq; FA15-PMS-004; Dr. Abdus Sattar Abbasi; LHR TP 7748With theoretical underpinnings in the Conservation of resources theory, the aim of this thesis was to shed light on the mechanism through which emotional labor results in emotional exhaustion and reduced organizational commitment among hotel employees of Pakistan, and the boundary conditions that might play a vital role in reducing the harmful effects of such behavior. Though it is a widely accepted truth that committed employees are source of competitive advantage in any organization and be treated in a pleasantly congenial way. However, regrettably, employees are not provided with the warm, compassionate dealing and have to perform emotional labor during their service encounter that is widely accepted as the display service rule. Such labor has the capacity to harmfully influence individual and organizational outcomes and therefore needs to be studied and comprehended comprehensively for their effective control and management. Emotional labor is a critical phenomenon faced by employees of the service industry. Regardless of previous research conducted over the last three decades on emotional labor in the hospitality industry, further empirical investigation is required to explore its impact on emotional exhaustion, and organizational commitment in the hotel sector. The objective of this study is to investigate the role of emotional labor in triggering emotional exhaustion and distressing the organizational commitment among employees in the hotel sector of Pakistan. It further seeks to examine the mediating role of anxiety through which emotional labor transcends from the workplace and affects employees’ emotional exhaustion and commitment level. This study aims to explore the moderating role of pride in work and cultural intelligence between emotional labor, emotional exhaustion and organizational commitment. For this purpose, the present research has applied the well-known conservation of resource theory (COR) by adding two positive resources—namely, pride in work and cultural intelligence—which may help the employees to avoid negative consequences of emotional labor. The proposed xi hypothesized model is tested empirically with quantitative research approach under the positivistic paradigm. Using a stratified proportionate sampling technique, data has been collected through self-administered surveys from employees of four-star and five-star hotels listed and registered by the Pakistan Hotel Association. Time-lagged data was collected to reduce common method bias. In this research work, 520 self administered questionnaires were distributed, from which 464 complete responses were received, which represented a response rate of 90%. The received quantitative data is analyzed through path analysis using structural equation modeling. Further, a measurement model and a structural model are developed to test the proposed hypotheses in AMOS v23. Supplement analyses are also applied to test the mediation and moderation effects. Findings of the study have strongly supported the hypothesized model and proposed relationships. Results verified that anxiety mediates the relationship between surface acting - emotional exhaustion and deep acting - emotional exhaustion among hotel employees. Furthermore, path analysis proved that anxiety mediates the relationship between surface acting – affective commitment and deep acting – affective commitment among hotel employees. The study confirmed pride in work and cultural intelligence as moderators as proposed. Findings reveal that cultural intelligence can moderate the role of emotional labor affecting the emotional exhaustion and affective commitment. Pride in work is also confirmed as moderator to buffer the detrimental effect of emotional labor on emotional exhaustion and affective commitment. Hotel leaders and managers can take benefits from this research to mitigate the harmful impact of emotional labor on employees. The study has significant implications for service organizations to ponder on the emotional labor and anxiety level through coping mechanism and should take advantage of pride in work and cultural intelligence to reduce the emotional exhaustion and increase the commitment level.
